The contemporary business environment is characterized by a high level of uncertainty, instability, and nonlinearity, which significantly complicates managerial activities, particularly in the small and medium-sized business (SME) sector. Under conditions of accelerating socio-economic change, traditional leadership models developed in relatively predictable environments prove insufficient for explaining and managing modern organizational processes, leading to increased scholarly interest in the VUCA and BANI concepts. This article examines theoretical approaches to understanding uncertainty and leadership and analyzes key directions for developing leadership qualities among SME managers in Kazakhstan within a BANI environment. The methodological framework of the study is based on theoretical analysis, synthesis, and comparative analysis of academic sources addressing contemporary leadership models, managerial resilience, and professional burnout. The analysis reveals the limitations of classical leadership models when applied in conditions of high uncertainty and substantiates the need for their adaptation to current managerial realities. It is shown that cognitive flexibility, tolerance for uncertainty, emotional resilience, reflective capabilities, and self-leadership form the foundation of managerial resilience among SME managers. The findings expand academic understanding of leadership in a BANI environment and can be applied in the design of training and development programs for small and medium-sized business managers.Additional Files
